Candidates using AI in Recruitment: Is it Cheating?

We have all seen it – the perfectly polished cover letter, resume, or response to an interview question that aligns so precisely with the position profile or circumstance, you can tell it is a product of AI.

Does using AI in the recruitment process cross an ethical line and damage trust or is it a legitimate and justifiable use of technology?

Generative AI has quickly become part of the modern job search. Candidates now use tools like large language models to draft resumes, tailor cover letters, rehearse answers, and even simulate interview scenarios. In many ways, it is a rational response to a hiring environment that is increasingly digital, time-compressed, and keyword-driven. But the same technology that helps a candidate communicate more clearly can also be used to misrepresent experience or “outsource” thinking during an online interview.

From the perspective of a search firm, candidate AI literacy is a desirable skill that most employers (clients) welcome. At senior levels, leaders are expected to understand and utilize technology for work, risk management, productivity, and competitive advantage. A candidate who meets the qualifications for the position AND knows how to use AI to conduct market research, accelerate processes, enhance communications, and create other efficiencies is undoubtedly valuable.

However, search firms need to protect the integrity of their clients and their work by ensuring candidates are not using AI to fabricate knowledge and skills. Increasingly, organizations are responding to this risk by redesigning the recruitment process, and in many cases, shifting back to in-person conversations to reduce AI-enabled fraud1

AI and the Resume: Where It Helps

Most candidates are not trying to deceive; they are trying to compete. Job postings are often long, repetitive, and many are now optimized through applicant tracking systems (ATS). Candidates often apply to multiple roles, and even slight improvements in clarity and alignment can significantly impact outcomes. Used properly, AI can help in several legitimate ways:

Clarity and structure. AI is excellent at reorganizing a resume into a cleaner format, improving readability, and reducing jargon. It can suggest stronger verbs, remove repetition, and tighten bullet points. It can also help candidates translate technical work into outcomes and impact, which many professionals struggle to articulate.

Tailoring to role requirements. Candidates can paste a job description and ask AI to identify the most relevant experiences to highlight. This remains ethical if the candidate provides real accomplishments and ensures the resume reflects the truth. However, it becomes unethical if the “tailoring” invents projects, titles, metrics, or capabilities.

Error reduction and accessibility. AI can catch grammatical errors and help candidates articulate their skills and experiences more clearly. This can be a valuable tool for preventing unintentional bias against candidates whose first language is not English, while maintaining the authenticity of the content.

Guidance aimed at job seekers commonly frames AI as a tool that should support accuracy, transparency, and personal ownership – helping candidates draft, refine, and proofread, rather than altering the candidate’s voice or inventing substance2.

The Resume Risk: Polished can become Fabricated

The problem is that generative AI does not merely edit; it can create plausible detail. Candidates who are anxious, rushed, or overly competitive may allow the tool to “fill in” gaps, adding quantified results, leadership claims, or domain knowledge they cannot defend. This is not a minor issue.

Executive search is largely a trust-based industry. Consultants validate alignment, assess credibility, and protect against risk exposure. If a candidate’s resume contains AI-generated embellishments, it can damage the reputation of the search firm and waste their client’s time and money.

At the executive level, inaccuracies also raise governance and integrity questions. Leaders often handle confidential information, represent companies externally, and influence major decisions. If a candidate is willing to misrepresent themselves on a resume or cover letter, what might they rationalize if hired for an executive position?

A practical ethical standard is that AI can be used to improve the expression of claims, but it must not create new claims. If a line in a resume would not hold up under reference checks, portfolio review, or probing questions, it should not be there – regardless of whether it was written by a human or AI.

Online Interviews: AI as Practice vs. AI as a Live Crutch

Online interviews are now common, especially early in the search process. Candidates can legitimately use AI before the interview to prepare by:

  • practicing answers to common questions,
  • generating structured STAR stories (Situation–Task–Action–Result),
  • anticipating role-specific scenarios,
  • researching the company and industry,
  • refining questions to ask the interviewer.

This kind of preparation is comparable to using a coach, mentor, or practice guide – except faster and more accessible. According to an article in HR Executive, some Human Resource leaders now treat candidate AI usage as an expected reality and are adjusting interview design accordingly3.

Where it becomes unacceptable is using AI during an interview to generate real-time answers (for example, reading an AI-produced script off-screen, using a hidden “assistant” to propose responses, or using tools that listen and coach the candidate on what to say). This crosses the line between preparation and deception because the purpose of an interview is to evaluate how the candidate thinks and communicates in the moment. Having said this, the kind of multi-tiered interview process used in an executive search will eventually uncover the deceit and reveal the “real” candidate.

Organizations are increasingly aware of this risk and report rising concerns about AI-enabled cheating, which is influencing interview formats, verification methods and, in some cases, a renewed emphasis on in-person discussions4

An Executive Search Firm’s Perspective: Welcome AI Fluency, Reject Dishonesty

Executive search firms vary from high-volume recruitment to more boutique / specialty recruitment. Regardless, their focus is not only on whether someone has the competencies to do the job, but whether they can lead and if they possess the attributes required to be successful in areas such as board relations, influencing culture, implementing strategy, motivating a team, managing stakeholder complexity, and anticipating risks. Therefore, from an Executive Search firm’s perspective, the view on AI’s use in the search process may be best summarized like this:

Welcomed:

  • AI awareness and practical literacy. A candidate who can explain how they use AI to accelerate analysis, improve writing, or inform decision-making demonstrates modern leadership readiness.
  • Ethical boundaries. Candidates who proactively state, “I used AI to help format my resume, but every claim is accurate,” are building trust.

Unacceptable:

  • AI-generated misrepresentation. Any “manufactured” achievements, inflated scope, or invented metrics.
  • Live AI support during interviews. This undermines the entire purpose of the assessment and suggests poor ethics and weak confidence in one’s own capabilities.
  • Evasion when questioned. If a search consultant probes for detail and the candidate cannot explain their work clearly, the credibility gap widens quickly.

Why AI Can’t Save You in an In-Person Interview

The candidate might ask: “If AI helps me online, why wouldn’t I use it everywhere?” The answer is straightforward: in-person interviews collapse the hiding places. A seasoned executive search consultant watches for depth, coherence, and leadership presence – signals that are hard to fake in a room.

In-person, the consultant can:

  • spontaneously probe for detail and change direction,
  • test consistency across anecdotes,
  • explore how the candidate handles pushback,
  • assess interpersonal dynamics and executive presence, and more.

Even if a candidate memorizes answers prepared by AI, real executive interviews are interactive. They include follow-up questions, competing constraints, ethical dilemmas, and contextual nuance. AI can help you prepare examples, but it cannot supply authentic judgment on demand.

Suggested Code of Conduct for Candidates

A simple set of rules can preserve both fairness and credibility if you choose to use AI:

  1. Use AI to polish, not to invent.
  2. Maintain a “defend every line” standard.
  3. Disclose if appropriate.
  4. Do not use AI live during interviews unless explicitly allowed.
  5. Protect confidentiality. Don’t paste proprietary information, client names, or sensitive metrics into public AI tools.
  6. Build genuine readiness. Use AI only to prepare and rehearse.

Conclusion

AI is now part of the employment landscape, and candidates who ignore it may be at a disadvantage. Using AI to enhance their resume or refine answers to anticipated interview questions should not be grounds for elimination.

Most employers appreciate tech-savvy and AI-literate candidates. Knowledge of AI is increasingly becoming a valued leadership competence, and ethical AI usage, from a search consultant perspective, is a trust builder.

However, AI can easily be misused and become a tool of deception – fabricating accomplishments, disguising poor writing skills, using AI answers to fake competency during online interviews, and breaching privacy by using unauthorized content.

Candidate cheating with AI will be exposed sooner or later in a recruitment process that includes an in-person interview component, as most executive search processes do. AI cannot replace authentic leadership presence, real judgment, and the ability to think and respond in real time. In sum, it is a compelling argument to keep the Human element in your recruitment process.
